Over the years of delivering leadership and management training, one conversation comes up time and time again. Organisations are working hard to recruit good people, only to see them leave within a year or two.

Pay and benefits play their part, of course. But when you dig a little deeper, the reasons people give for leaving usually come back to how they were managed day to day. Did they feel listened to? Did anyone notice the effort they put in? Did they feel they could speak up without it being held against them?

The positive here is that these are habits, and habits can be learnt. In this update I want to share three leadership habits that make a real difference to retention, along with the one thing that holds them all together, which is living your core values from the top down.

1. Listening to your people

Most managers would say they are good listeners. If you asked their teams, you might get a different answer! Listening properly means giving someone your full attention, asking questions before jumping in with solutions, and then doing something with what you have heard.
When a member of staff raises the same concern two or three times and nothing changes, they soon stop raising it. That is often the point where they start looking elsewhere.
A few simple things you can start with:-
• Hold regular one-to-ones and let the team member set the agenda
• Ask “What’s getting in your way at the moment?” and give them time to answer
• Go back to people and let them know what happened with their feedback, even if the answer is “not yet”

2. Recognising achievements

Recognition costs very little, yet it is one of the most underused tools a leader has. If people feel their hard work goes unnoticed, it does not take long before they decide it doesn’t really matter where they do it.
The key is to be specific and to do it at the time. “Well done, everyone” is nice to hear, but “The way you handled that difficult call on Tuesday really helped us keep that client” is the kind of thing people remember.
A few simple things you can start with:-
• Thank one person each day for something specific they have done
• Recognise the effort and the behaviour, not just the end result
• Share good work in team meetings so it is seen by colleagues as well as by you

3. Creating psychological safety

Psychological safety simply means people feel it is safe to speak up, ask questions, admit mistakes and challenge ideas without worrying about being embarrassed or blamed.
Where it is missing, people keep their heads down. Problems get hidden, ideas never get shared, and often it is your most capable people who become frustrated and move on. Where it is present, people stay because they can grow, contribute and be themselves at work.
A few simple things you can start with:-
• Be open about your own mistakes and what you learnt from them
• When something goes wrong, ask “What happened?” rather than “Who did this?”
• Invite challenge by asking “What am I missing?” or “Does anyone see this differently?”

Living and breathing your core values

All three of these habits work so much better when they are backed up by the organisation’s core values, and when those values are lived from the top down.

Most organisations have a set of values. Fewer actually live them. If the values are on the wall or the website, but the senior team behaves differently, staff will notice straight away. That gap between what is said and what is done chips away at trust very quickly.

When senior leaders genuinely live the values, it has a knock-on effect right through the organisation:-
• Managers copy what they see from above, far more than anything they read in a handbook
• Everyone has a clear reference point for what good looks like, which makes decisions easier
• Recognising people for living the values reinforces the culture you want to build
• When leaders hold themselves to the same standards they expect of others, people trust that things are fair

A good question for any leadership team to ask themselves is this. If your staff watched you for a week, which values would they say you hold?

How Switch Direction can help

At Switch Direction, we focus on practical, people-centred training that leaders can take straight back into the workplace. Our sessions go beyond the theory and help managers build the confidence to listen well, recognise their teams and create an environment where people feel safe to contribute.

We can support your organisation with:-

• Leadership and management training covering listening, recognition and psychological safety, built around the needs of your business
• Values workshops for senior teams, to help define your core values and agree what they look like in practice
• Ongoing coaching to help leaders embed these habits and keep them going

Get in touch

If any of this sounds familiar, I would love to have a chat.
• Book a free discovery call to talk through the retention challenges in your team

For years, leadership development followed a familiar pattern: a workshop, a course, a retreat—then a return to day‑to‑day work, hoping insights would translate into action. While digital learning increased reach and convenience, something essential was often lost: immersion, human connection, and meaningful practice.

Today, leadership learning is evolving again. The most effective programmes are returning to immersive, in‑person experiences, while AI‑supported coaching strengthens what happens before, during, and long after the learning event itself. The result is leadership development that is no longer episodic—but continuous, practical, and behaviour‑focused.

Why Immersive Leadership Experiences Matter More Than Ever

Leadership cannot be learned in theory alone. It is shaped through behaviour, communication, awareness, and decision‑making in real situations. Immersive leadership programmes allow people to:

Practise real conversations and leadership scenarios

Explore the difference between leadership and management

Build confidence through experience and peer learning

Reflect deeply on impact, values, and behaviours

This people‑first, practical approach is at the heart of Switch Direction’s Leadership & Management programmes—designed to go beyond theory and into real understanding and application. As one client shared:

“The training goes beyond the theory and actually results in deep understanding of the subject. It’s delivered in a lively and engaging way that really makes it stick.” — Client feedback

Programmes such as Introduction to Leadership & Management (Future Leaders) or Growing & Empowering Leaders create the space leaders need to step back, reflect, and grow with purpose. Yet even the best in‑person experiences must answer an important question: What happens after the course ends?

This is where AI‑supported leadership coaching enhances learning—not by replacing facilitators or trainers, but by extending support into everyday leadership moments. AI enables leaders to:

Prepare for difficult conversations

Practise leadership scenarios safely

Reflect immediately after key interactions

Reinforce learning through prompts and coaching questions

Learning stops being something leaders attend and becomes something they live.

From Leadership Training to Leadership Practice

The real test of leadership development is not attendance or satisfaction scores—it’s behavioural change. When immersive training is supported by ongoing coaching and reinforcement:

Skills are embedded more consistently

Confidence grows through repeated application

Self‑awareness deepens over time

Leaders feel supported, not left to “figure it out” alone

This approach strongly reflects feedback from organisations that regularly develop their people with Switch Direction:

“Switch Direction provide in‑depth personalised training and a comfortable environment in which to learn. We regularly choose from their wide range of courses to support our team’s development.” — Client feedback

Leadership development becomes part of everyday work—not something that fades weeks after the course finishes.

The Human + AI Advantage in Leadership Development

Leadership growth still depends on human connection: challenge, reflection, shared experience, and perspective. AI does not replace this—it amplifies it.

Human facilitators bring insight, empathy, and challenge

AI brings continuity, reinforcement, and in‑the‑moment support

Together, they create leadership development that is immersive and sustainable, supporting individuals long after the training room is packed away.

Build Leadership Capability That Lasts

If you are ready to move beyond one‑off training and create real, lasting leadership capability, Switch Direction’s Leadership & Management programmes provide a powerful foundation.

From developing future leaders to strengthening experienced management teams, our courses focus on practical, people‑centred learning—now perfectly complemented by coaching approaches that support continuous development in the workplace.

Explore our Leadership & Management programmes and discover how immersive learning, combined with ongoing coaching support, can help your leaders grow with confidence, clarity, and impact: Leadership & Management with Switch Direction

For years, AI was one of those buzzwords floating around the learning and development world — exciting in theory, patchy in practice. But in 2026, it’s finally delivering on its promise. AI has shifted from a shiny new tool to a core part of how organisations build skills, support their people and keep pace with constant change.

Today, AI isn’t just enhancing training — it’s reshaping it.

From “one-size-fits-all” to learning that feels genuinely personal

Traditional learning pathways often expected everyone to move at the same pace, in the same direction, regardless of experience or preference. AI breaks that mould by adapting content to the individual. A leadership programme, for example, might include modules on communication, decision-making, conflict resolution and emotional intelligence. With AI:

Someone who excels in decision-making but struggles with difficult conversations might receive extra scenario-based practice in communication skills.

Another learner who finds time management challenging might get micro‑lessons embedded into their workflow at the exact moment they need them.

This isn’t hypothetical — many modern learning platforms now track how employees navigate content and use those insights to reshape the journey. The result? Learning that actually fits.

Spotting skills gaps before they become performance gaps

One of the most powerful applications of AI is its ability to detect patterns—particularly those humans wouldn’t notice.

For example:
If a team consistently slows down on a process step within a digital system, AI analytics can highlight a specific competence gap. Rather than waiting for customer complaints or a drop in productivity, L&D teams can introduce targeted support immediately. You could also, for example, Imagine a sales team whose product knowledge scores are high, but whose negotiation scenarios show repeated weaknesses. AI can not only flag the issue but automatically assign relevant simulations, nudges or micro-courses. This moves organisations away from reactive training and towards building proactive, data-driven development cultures.

Engagement that feels natural — not forced

When learning meets people’s needs, engagement often follows without the usual push. AI can improve engagement in several ways:

⭐ 1. Adaptive difficultyMuch like language-learning apps that adjust based on performance, workplace learning can now shift its challenge level automatically. If someone finds a topic easy, AI may surface deeper scenarios; if they struggle, it may slow down, simplify or add guidance.

⭐ 2. Timely nudgesInstead of “You’ve got training due next week,” AI systems can send:

a short refresher before a big client meeting,

a quick tip after a trend emerges in someone’s performance data,

or a scenario-based challenge when someone is on a development path.

⭐ 3. Content suited to learning preferencesSome people prefer articles; others prefer short videos, quizzes or simulations. AI can identify what gets each learner’s attention and deliver more of it. These shifts turn learning into something people actually engage with — not just an item on a checklist.

Training that evolves as quickly as your people do

Perhaps the greatest advantage of AI in learning is flexibility. Training has historically been static — created at one point in time and reviewed months or years later. But in a world where skills have a shorter shelf life, static simply won’t do.

AI allows learning to:

update itself in response to new industry trends,

adapt based on organisational priorities,

reflect insights from real performance data,

and evolve as employees grow.

Although we may not be at the height of AI and it’s fast paced progression, we can help you and your business use it to get the most from your people. If you’re interested in what we can offer, please get in touch at https://switchdirection.co.uk/contact/.
